The Language Tutor Myths and Truth
One of the few languages we don't tutor at Cambridge Coaching. Hello, dear readers! Todayââ¬â¢s post is something of a rousing battle cry for the humanities, shouted from the rooftops by one very energetic New York language tutor. Whether you speak Spanish, Chinese, French, Greek, Latin, Swahili, or Klingon, this advice is for you: Donââ¬â¢t give up your language study, and strongly consider working your language skills into your college major or minor ââ¬â especially if you speak Klingon. But in all seriousness, I find that among my students and their peers, too many myths continue to prevail about the usefulnessââ¬âor lack thereofââ¬âof studying a second or third language. It would be one thing to say a few remarks here to dispel those falsehoods, clearing away misinformation the way one casually sweeps an attic of cobwebs with a few idle swats of a broomstick. But I hope that the information Iââ¬â¢m sharing here will register with a bit more force, much like the way that Seahawks fans genuinely cause earthquakes around Seattle when their fandom reaches its fever pitch. Now, instead of delivering my text-based message with a fit of CAPS LOCK RAGE, Iââ¬â¢ll just tackle three myths about language study and shout out some sound bites as a remedy. Hopefully, by the end of the post, youââ¬â¢ll be on the phone with your college counselors and Cambridge tutors, preparing to add another major in whichever language and/or linguistic area you study. Myth # 1: Academic majors and minors correlate directly with job prospects, so studying a language that isnââ¬â¢t directly connected to future employment objectives is a waste of time. The truth: Now more than ever, employers are willing to look beyond the limits of individual academic disciplines in order to create and maintain diverse, broadly capable workforces ââ¬â and language skills are now being seen as huge drivers of value. Donââ¬â¢t believe me? Consider an article from November 2013 in the Financial News, sister publication to the Wall Street Journal, entitled ââ¬Å"Banks look to arts graduates as people skills come to the fore.â⬠The banking and finance industry, mother of inflexible and traditional hiring practices, has never been more open to considering arts and humanities students. Why? And why now? The article quotes a variety of banking executives explaining that as banking becomes increasingly global, the requisite skills for success canââ¬â¢t simply be acquired through mathematics, economics, and business degrees. As the finance world relies increasingly on sharp communication and negotiation capacities in its workers, banks are gearing up to recruit more students from the arts and humanities. As Michael Ridley, a vice-chairman in investment banking at JP Morgan with over 30 years of industry experience explains: ââ¬Å"Even our traders are selling and dealing with people. You need some communication and presentation skills to be able to persuade people to change their mind on things.â⬠The kind of academic major that banks are now looking for, one that emphasizes communicative ability in a variety of situations and media, that pushes critical thinking skills, careful listening, and precise argumentation, and that prepares students for work in a multilingual, multinational environment, canââ¬â¢t be found in the math department or at the computer lab. Youââ¬â¢ll find it of course in countless language and literature programs, and in the humanities more broadly. And weââ¬â¢ve just been talking about the financial sector. Any industry with an increasingly global profileââ¬âweb development, medical and biotech, construction and real estate, engineering, automotive, aerospace, consumer goods, and on and onââ¬âwill have its own need for good listeners and dynamic communicators. So whether youââ¬â¢re in a 101 language course or youââ¬â¢re already fluent, or youââ¬â¢re in middle school or high school and about to start learning a language, take not e: your language knowledge can connect you to job opportunities much broader than you might first think. Myth #2: Studying a language is only helpful if future employment opportunities have a specific and targeted application for that language, so a Spanish major wonââ¬â¢t add value to an investment banking job in Asia, and a Chinese minor wonââ¬â¢t secure a hire in the North American hospitality industryâ⬠¦ The truth: Companies across a wide array of industries sorely need employees with strong ââ¬Å"softâ⬠skillsets, and bilingual and/or trilingual students have these skills in spades. Letââ¬â¢s look at this another way. Have you ever had a terrible customer service experience? Have you ever had to read an email twice or three times, just to understand what it was saying? Have you ever read the instructions for something until your eyeballs hurt but you still couldnââ¬â¢t comprehend how to put the thing together or make the thing work? Have you ever gotten in a fight with someone over something that seemed big but later just turned out to be a miscommunication? If so, congratulations! Youââ¬â¢re human! And as such, you experience on a daily basis all of the ways that our delightful species fails at some of its most basic tasks: correctly expressing empathy for others, accurately relaying information, sequentially narrating steps in a process. Surprisingly or perhaps unsurprisingly, industries in a globalized economy have increasingly found themselves in greater need of workers who can effectively and sensitively perform such tasks across languages, culture s, and employment areas. And if you happen to be studying a foreign language or two or seven, then your day-to-day academic training is providing you with the ââ¬Å"soft skillsâ⬠building that myriad employers so rightly seek. But hereââ¬â¢s something else: although many employers recognize the need to train their employees in core ââ¬Å"soft skillsâ⬠like customer relations, written and verbal expression, and critical thinking, few are willing to pay for such training on the job. A recent survey developed by Accountemps, the worldââ¬â¢s largest temporary staffing firm for finance and accounting professionals, asked 2100 US Chief Financial Officers of companies across more than 20 industries to name the single biggest obstacle to career advancement for their employees. Coming in at number one, with a 30% response rate, was ââ¬Å"Poor interpersonal skills.â⬠But asked with the follow-up question of whether they would be willing to train employees who already possess specialized skills (like accounting and business) in more general ââ¬Å"softâ⬠skills like interpersonal relations, only 19% of CFOs said that they would consider it. By comparison, 32% of polled CFOs said that theyââ¬â ¢d be willing to invest in further training in accounting, and 29% said that theyââ¬â¢d consider investing in IT and Information Systems training. Now, granted, with the data from this follow-up question, weââ¬â¢re only talking about what Financial Officers are willing to do for their most technically-minded employees, but the responses are still striking, especially when put in relief with the first question, where CFOs spoke to the skills lacking in their workforces company-wide. Digesting this information, we can risk the following: employers recognize that their employees need more soft training, but theyââ¬â¢re much more likely to spend money on more technical and specialized training programs anyway, even though this doesnââ¬â¢t remedy the people skills deficit. So what does this mean for you as a student of languages and cultures? It means that your academic training adds more value than you know. If you find yourself in an industry that needs ââ¬Å"softâ⬠skills as much as hard ones, your language capabilities will distinguish you from your peers. And if you need to learn additional skills in the workplace in order to rise professionally, donââ¬â¢t worry, because not only is your employer more likely to spend money on special training, but that training will also go farther for you than for other candidates. Anyone can take a course on a new piece of software, because thatââ¬â¢s easy to coach, but how do you teach empathy, understandin g, patience, and cultural sensitivities to the salaried multitudes? Getting that training while in high school and college will serve you well as you prepare for the workforce. And as for the argument that individual languages are only good to know if they are spoken in your specific workplace? General language knowledge is people knowledge, and since every field demands some degree of interpersonal interaction, your linguistic abilities are guaranteed to set you apart. Just ask the 2100 American CFOs who need to hire students just like you. Apparently this is a real thing. Myth #3: Learning a language only makes sense for studying abroad, and most majors with high credit loads donââ¬â¢t permit foreign study, so taking a language is a wash. The truth: Plenty of study abroad opportunities donââ¬â¢t require preexisting language knowledge, and plenty of colleges and universities are becoming much more flexible regarding study away opportunities because it is in their interest to send more students abroad. Anyone who has perused the fancy websites of top schools or flipped through the slick campus publications mailed to households with SAT and PSAT-age children knows that study abroad offers, like arts programming and campus diversity, tend to be showcased and sometimes even over-exaggerated in the branding efforts of colleges and universities. But for all the attention, even hype around studying abroad, new statistics tell a different, starker story. A recent report by the Institute of International Education finds that of all enrolled US college students, fewer than 2% (!) study abroad each year. Nevertheless, two and four year colleges across the board are increasingly looking to more globalized and international study opportunities as the new standard for liberal arts education in the 21st century. What this means for current and future students of language is that studying abroad is no longer the privilege of the happy few art historians and English majors and native bilingual ric h folks who can easily justify flinging themselves across an ocean for a semester. Now, premeds, marketing majors, mathematicians and more can benefit from increasingly networked study abroad enterprises that match student academic interests or requirements to program offerings. The increasingly global view of higher education also means more financial aid opportunities for foreign study, a move that does much to widen access and broaden possibilities for students all across the country. With this in mind, students should look to a semester or summer abroad as part and parcel of the collegiate experience ââ¬â and not as a privilege reserved only for elites or dilettantes. In this view, any and all language knowledge becomes an asset, since even in a more democratized study abroad environment, program admission is bound to remain competitive. So, stick with that intermediate level Mandarin class, or start working on that Modern Hebrew course, or take some sessions with a Spanish tutor, or dust off your copies of Madame Bovary and reacquaint yourself with the French past subjunctive, because your next gen-ed requirement may very well involve a commute waaaaaaay longer than the walk from your dorm to the quads. I hope that by now it is clear that pursuing language study of some kind, at any level, can add tremendous value to the college experience and can position you for job opportunities well beyond the traditional expected career paths for individual majors. The last thing that bears discussion, beyond all these facts and figures, is the simple truth that learning a new language and engaging with a new culture is enormously fun. Language learning is a unique kind of learning, one that begins in the classroom but extends to all corners of the earth. It is a worthy pursuit for so many reasons, and I hope that all of you will have the good fortune to find pleasure in it. The words personal and personnel are related in meaning, but theyre not identical. They also belong to different word classesà and theyre pronouncedà differently. The adjective personal (with the stress on the first syllable) means private or individual. The noun personnel (stress on the last syllable) refers to the people employed by an organization, business, or service. Both words derive from the Latin word personalis, meaning of or related to a person. How to Use Personal The word personal is an adjective that has two different meanings: It may be used to describe a persons unique preferences or qualities, as in My personal favorite musician is Bruce Springsteen or My personal ability to play baseball is not very impressive. It may also be used to refer to private experiences or items, as in The police even went through his personal correspondence or You have no business tampering with my personal belongings. In contemporary English, personal may also be used as a noun. For example, the personals refer to personal ads in newspapers and online venues, and the term the personal is occasionally used as slang for bathroom or toilet. How to Use Personnel Personnel is a noun referring to employees of a business or organization, as in The personnel at the XYZ company are very happy with their compensation packages. Personnel is also used as an adjective in one specific circumstance: In the past, the personnel office or personnel department of a business was in charge of anything related to hiring, firing, training, or managing the companys employees. In more recent years, the term human resources department emerged to take its place. The human resources department or HR manages everything that the personnel office once handled but may also be involved in helping employees navigate the challenges of the workplace, ranging from work-life balance to diversity training. Examples Quite a few sources warn against confusing personal with personnel. Although these words come from the same root, they are spelled, pronounced, and used differently. Millions of people, including children, families, babies, veterans, and the elderly live day by day without food, water, a roof over their head, or love. People that are mentally ill also have to tough it out on the streets, which can be very confusing to them, and dangerous to us. This problem must be solved soon, because its not getting better fast enough. People have not always had to suffer with homelessness. Though the problem has almost always existed, it had not reached a severe level until the early 1970s. With every war there has been a small trickle of homeless veterans to follow, but the Vietnam war and Korean war left a wave of many people without anywhere to go. This was just the start of the problem. Many homeless people lived in places called Skid Row. A place with cheap bars, entertainment, and very cheap housing in buildings called SROs, or Single Room Occupancy. They could be rented from . 50 to .90 cents a night. Then cities started to grow, and in the mid 1970s One million SROs were replaced with parking lots, buildings and apartments. Skid Row eventually vanished. Then the government decided to decriminalize drunkenness, loitering, and vagrancy. That means there were a great many homeless people that would normally be arrested under these conditions, still roaming the streets. Women and children started to f! ilter in to the homeless scene, and then in a huge recession in the 1980s 11,000,000 people were laid off (9.7% of all jobs). The numbers of homeless people soared. It didnt stop here though. President Reagan and Bush dropped public housing funds from 30 billion dollars to 6.7 billion, a net loss of 37,800 houses per year. By the beginning of the 1990s, over one million people were on waiting lists for homes. Homeless people can be categorized into four basic categories, families, lone, transient, or bums. A person in a family is usually a man and wife with one to many children living on the streets. A lone person is that who has no connection to anybody and never travels, but stays in the same general area. A transient is a person who never settles down for more than a few weeks, but keeps moving throughout cities by means of walking and hitch hiking. Within these categories are sub-categories. To compete, they must continually improve their performance by reducing costs; innovating products and processes; improving quality, productivity, and speed to market; and more importantly by improving their individual performance within the organization. In order to do this, a set of distinctive human resource strategies, defined as internally consistent bundles of human resource practices (Dyer Reeves, 1995), is clearly essential. Sparrow and Marchington (1998) suggested that HR practices are the most advanced, the most sophisticated, and the most efficient basis for organizing and for obtaining high performance from employees since it seeks to strategically integrate the interests of an organization and its employees. In addition, a number of studies have also indicated that there is a positive relationship between effective HR strategies and organizational performance. Specifically, it is suggested that HR practices can improve organizational and operational performance when matched with quality manufacturing strategies (Stone, 2002). Nevertheless, despite the positive relationship found between HR practices and firm performance, there are a number of issues and questions surrounding them. One problem in relating HRM and performance is the lack of theoretical background; resulting in both terms remain ambiguous concepts. Other questions arise in relation with the link between HR strategies and performance are the inconsistent findings in regards to what constitutes a high performance HR strategy (Becker Gerhart, 1996; Cooke, 2001) and the problems with HRM and performance measurements (Guest et al. , 2003). The aim of this essay is to outline and explain the issues in developing human resource strategies that improve organizational performance. Specifically, the essay shall begin with presenting the issue of theoretical background of the concept of HRM and organizational performance. Subsequently, it shall discuss the issue about diversified strategies used to improve performance, and the problems in measuring HRM and performance. ?HRM and Organizational Performance: The Lack of Theoretical Background Guest (1997) pointed out that to improve our understanding of the impact of HRM on performance; we need a theory about HRM, a theory about performance, and a theory about how they are linked. Unfortunately, there has been a great deal of debates amongst leading researchers and practitioners about the concept and contributions of HRM practice in managing employees in overall organizational objectives (Loosemore, Dainty Lingard, 2003; Analoui, 1998; Sparrow Marchington, 1998). McCarthy and Stone (1986) argued that the concept of HRM is ambiguous and that its contribution to organizational performance remains unclear and is not well understood. In addition, Sparrow and Marchington (1998) pointed out that rather than adding value to the business through its strategic integration with managerial objectives, HRM can remain a disappointingly mechanistic function. Similarly, there is no universal theory about performance (Guest, 1997). It was proposed that the meaning of performance involves two dimensions; the types of criteria and the weight of each. Organizations have different interpretations of performance according to the sector of their industries. Service providers, for example, might consider customer satisfaction as their top performance indicator, while manufacturers might view inventory level as an important criterion to measure their performance level. In addition, some organizations put financial results on top of their performance indicator list and employeeââ¬â¢s job satisfaction at the bottom, but others may view this in the opposite position. As a result, it is hard, if not impossible, to define the concept of performance that applicable for all organizations. The impact of HR practices on firm performance is without a doubt an important topic in the fields of human resource management, industrial relations, and industrial and organizational psychology (Huselid, 1995; Jones Wright, 1992). This literature, although largely conceptual, concludes that HR practices can help to create a source of sustained competitive advantage, especially when they are aligned with a firmââ¬â¢s competitive strategy (Jackson Schuler, 1995; Wright McMahan, 1992, both as cited in Huselid, 1995). Specifically, a large majority of published studies found an association between HR practices and firm performance, regardless of whether they are cross-sectional or longitudinal, whether conducted at establishment or company level, whether based on strong performance data or subjective estimates, whatever sector they are based on, whatever operational definition of HRM is used, and wherever they are conducted (Guest et al. , 2003). Nevertheless, despite the positive thrust of most empirical findings, Wood and de Menezes (1998, as cited in Guest et al. 2003) failed to find consistent associations between HRM and performance. Furthermore, Wood (1999) has also argued that the relationship between HRM and performance is relatively weak. One possible explanation lies in the various contingency factors, other than HR activities, that might contribute to organizational performance such as organizational culture (Kotter Heskett, 1992; Van der Post et al. , 1998), business strategy (Richard Brown Johnson, 1999), and political considerations (Ferris et al. 1998). ?Improvement Strategies: Is There One Best Way? Much of the research on the link between HRM and firm performance has looked at single HR practice such as compensation or selection, while others attempted to look on the impact of combining different HR practices to improve firm performance (Becker Gerhart, 1996). Pfeffer (1998, as cited in Tyson, 1997), for instance, put forward a seven-principle best practice which he believed is universally applicable. The seven best practice HRM elements include; employment security, selective hiring, self managed teams, high compensation contingent on organizational performance, extensive training, reduction of status difference, and information sharing. Theoretically, bundling several HR practices should produce greater performance effects than any of the individual human practices (Dyer Reeves, 1995). However, in reality, there is no single standardized bundle of HR strategies that is universally applicable for all organizations. Each firm might require different bundles of HR strategies to improve its organizational performance.
